Why HVAC & Refrigeration Talent Is in High Demand Across the UK
Jobs in HVAC are everywhere right now and as recruiters specialising in the HVAC and refrigeration sector, we’re seeing first-hand what the latest industry data confirms: The talent demand is extremely high and this is currently the highest-earning trade sector in the UK - and it’s growing fast.
With the recent heatwave in the UK, with temperatures soaring above 37 degrees in certain areas, it has become even more apparent that there is a huge need for air conditioning units throughout the UK. According to The Guardian, the number of air-conditioned properties has doubled to more than 4million homes in the last three years.
In a report released this week, the government’s climate advisers warned that British homes will likely require air conditioning to cope with future levels of global warming. They noted that common measures such as closing curtains, opening windows, and planting trees for shade may not be sufficient.
The Climate Change Committee also recommended that air conditioning be installed in all care homes and hospitals within the next decade as part of efforts to adapt to rising temperatures. With heatwaves expected to surpass 40°C across the UK by 2050, it is estimated that around 90% of homes could face overheating.
The Times have also recently covered the surge in demand for domestic air conditioning units across the UK in line with global warming.
Recent reports consistently highlight the same points:
- Global warming is happening faster than current training and apprenticeship systems can keep pace with demand.
- The UK engineering sector has significant skills shortages.
- Skills shortages are affecting productivity and economic growth.
What This Means for Hiring
From a recruitment standpoint, these figures reinforce what many of us already know - the demand for skilled HVAC professionals is outpacing the supply. Businesses are growing, project pipelines are expanding, and the need for qualified Engineers, Technicians, and Installers is only intensifying.
The Talent Challenge
With HVAC leading the trade sector in earnings, more companies are investing in growth - but many are facing the same challenge: finding and retaining skilled professionals.
A significant demographic gap was identified in a report by The Institute of Refrigeration, with an ageing workforce and a lack of engineers aged 25–40, referred to as a “missing middle”. This weakens succession planning and reduces sector resilience. The report also highlights inconsistent and fragmented training provision across the UK, with many apprentices completing their qualifications without the practical experience necessary for safe and effective work.
We’re seeing:
- Increased counteroffers and salary competition
- Greater demand for multi-skilled Engineers (especially those with refrigeration and air conditioning expertise)
- A shift towards offering better benefits, training, and career progression to attract talent
HVAC & Refrigeration is becoming one of the highest-paid sectors
A recent survey by Tradify, analysing over 3,200 UK trade businesses between June 2024 and May 2026, highlights a 17% year-on-year increase in revenue for HVAC and refrigeration. With average revenues reaching £428,529, the sector is outperforming other major trades, including property maintenance, electrical & AV, and plumbing.
The data also shows clear progression opportunities within the sector:
- Sole traders are earning around £184,566, demonstrating strong viability for self-employed professionals.
- Small teams (2-4 people) are generating £377,534 on average, highlighting the benefits of scaling.
- Medium-sized businesses (5-12 employees) are exceeding £1.2 million in revenue, showing just how lucrative growth can be.
For candidates, this presents a compelling career path with real earning potential. For employers, it signals increased competition for talent.
